<p>uando deja de tratar la resistencia como un problema que hay que eliminar y empieza a verla como una señal que hay que interpretar, surge una perspectiva distinta. He observado que la mayoría de los tipos de resistencia encajan en una de las siguientes tres categorías:</p>
<ol>
<li><strong> Pérdida: “¿Qué estoy perdiendo?”</strong></li>
</ol>
<p>Todo cambio, por positivo que sea,<span> </span><span style="color: #0c71c3;"><a href="https://hr.gatech.edu/change-management/" rel="nofollow" style="color: #0c71c3;">implica un cierre</a>.</span> Lo que parece resistencia suele ser en realidad un<span> </span><span style="color: #0c71c3;"><a href="https://hbr.org/2016/11/how-loss-aversion-and-conformity-threaten-organizational-change" rel="nofollow" style="color: #0c71c3;">intento de proteger algo</a> </span>que ha sido profundamente importante para las personas. Lo verá reflejado en comportamientos como:</p>
<p>— Defender la forma anterior de hacer las cosas.</p>
<p>— Socavar el nuevo enfoque.</p>

<p>El<span style="color: #0c71c3;"> <a href="https://hbr.org/2026/03/when-senior-leaders-lack-people-skills-transformations-fail" rel="nofollow" style="color: #0c71c3;">error que cometen los líderes</a></span><span> </span>es intentar “vender” el futuro sin reconocer lo que se está dejando atrás. En su lugar, debería:</p>
<p>— Nombrar la pérdida de forma directa. No la suavice ni la pase por alto. Sea explícito sobre lo que está cambiando y lo que las personas están dejando atrás. Muestre respeto diciendo algo como: “Sé que esto cambia un espacio que usted domina. Es una pérdida real, y no la tomo a la ligera.”</p>
<p>— Honrar lo que representaba la forma anterior. Con frecuencia, el orgullo y la identidad de las personas están ligados a lo que se está reemplazando. Reconozca la contribución de ese enfoque antes de presentar lo que viene después.</p>
<p>— Reafirmar su valor de cara al futuro. Ayude a las personas a ver dónde siguen siendo relevantes su experiencia, su criterio o sus relaciones. Cuando las personas logran situarse en el futuro, están mucho más dispuestas a dejar atrás el pasado.</p>
<ol start="2">
<li><strong> Ansiedad: “¿Qué significa esto para mí?”</strong></li>
</ol>
<p>La<span> </span><span style="color: #0c71c3;"><a href="https://hbr.org/2026/02/to-lead-through-uncertainty-unlearn-your-assumptions" rel="nofollow" style="color: #0c71c3;">incertidumbre</a></span><span> </span>es uno de los detonantes de estrés más potentes para el cerebro. Cuando la ansiedad es alta,<span> </span><span style="color: #0c71c3;"><a href="https://pmc.ncbi.nlm.nih.gov/articles/PMC3656338/" rel="nofollow" style="color: #0c71c3;">las personas no procesan bien la información</a></span>. Es aquí donde he visto con frecuencia que los líderes sobreestiman la<span> </span><span style="color: #0c71c3;"><a href="https://www.sciencedirect.com/science/article/pii/S0090261622000067" rel="nofollow" style="color: #0c71c3;">claridad de su mensaje</a></span>. Pero las personas ansiosas necesitan<span style="color: #0c71c3;"> <a href="https://hbr.org/2011/05/defend-your-research-effective-managers-say-the-same-thing-twice-or-more" rel="nofollow" style="color: #0c71c3;">repetición</a></span>, consistencia y espacio para procesar. Por ello, debería:</p>
<p>— Comunicar de forma consistente, no solo clara. Repita los mensajes clave en distintos espacios, verifique la comprensión y asuma que las personas necesitan escuchar las cosas varias veces antes de que se asimilen.</p>
<p>— Normalizar la incertidumbre. No necesita proyectar una certeza falsa. De hecho, reconocer lo que no sabe suele<span style="color: #0c71c3;"> <a href="https://hbr.org/2026/02/when-to-open-up-at-work-and-when-not-to" rel="nofollow" style="color: #0c71c3;">generar más confianza que el exceso de seguridad</a></span>. Puede decir algo como: “Aún no tengo todas las respuestas. Pero lo mantendré informado y lo resolveremos juntos.”</p>
<p>— Crear espacio para preguntas y procesamiento. La ansiedad disminuye<span> </span><span style="color: #0c71c3;"><a href="https://pmc.ncbi.nlm.nih.gov/articles/PMC9422764/" rel="nofollow" style="color: #0c71c3;">cuando las personas se sienten escuchadas</a></span>. Deje espacio para las inquietudes, incluso si no puede resolverlas de inmediato. Escuchar, por sí mismo, aporta estabilidad. Esa combinación de honestidad y firmeza reduce más la resistencia que cualquier mensaje perfectamente elaborado.</p>

<li><strong> Falta de control: “¿Por qué esto se está haciendo sin contar conmigo?”</strong></li>
</ol>
<p>Cuando el cambio se impone sin involucrar a las personas, incluso<span> </span><span style="color: #0c71c3;"><a href="https://hbr.org/2026/01/why-keeping-up-with-change-feels-harder-than-ever" rel="nofollow" style="color: #0c71c3;">las iniciativas bien diseñadas pueden fracasar</a></span>. Esto suele manifestarse como:</p>
<p>— Cumplimiento pasivo.</p>
<p>— Esfuerzo mínimo.</p>
<p>— Regreso a hábitos anteriores.</p>
<p>— Falta de iniciativa o sentido de responsabilidad.</p>
<p>Muchas organizaciones, sin quererlo, agravan esta situación mediante lo que denomino falsa inclusión: pedir opiniones después de que ya se hayan tomado decisiones clave. Para que las personas realmente se sientan incluidas, debería:</p>
<p>— Ser explícito sobre en qué aspectos pueden influir. No necesita abrir todas las decisiones, pero sí debe dejar claro dónde tiene impacto la opinión de las personas. La ambigüedad sobre la influencia erosiona la confianza.</p>
<p>— Involucrar a las personas con suficiente antelación como para que puedan influir en el proceso, no solo limitarse a reaccionar. La participación posterior se percibe como un acto simbólico. La participación durante el proceso genera sentido de pertenencia, incluso si no todos obtienen lo que quieren.</p>
<p>— Convertir la participación en creación conjunta. Plantee a las personas problemas reales que resolver dentro del cambio, como ponerlo en práctica, adaptarlo o mejorarlo. Puede decir algo como: “La dirección ya está definida. Pero cómo hacemos que esto funcione es algo que necesitamos resolver juntos”.</p>

				<div class="et_pb_toggle_content clearfix"><p style="text-align: justify;">When you stop treating resistance as a problem to eliminate and start treating it as a signal to interpret, a different picture emerges. I’ve seen that most types of resistance fall into one of the following three categories:</p>
<p style="text-align: justify;"><strong>1. LOSS: “WHAT AM I LOSING?”</strong></p>
<p style="text-align: justify;">Every change, no matter how positive, <span style="color: #0c71c3;"><a href="https://hr.gatech.edu/change-management/" rel="nofollow" style="color: #0c71c3;">involves an ending</a></span>. What looks like resistance is often an <span style="color: #0c71c3;"><a href="https://hbr.org/2016/11/how-loss-aversion-and-conformity-threaten-organizational-change" rel="nofollow" style="color: #0c71c3;">attempt to protect something</a></span> that has mattered deeply to them. You’ll see it in behaviors like:</p>
<p style="text-align: justify;">— Defending the old way of doing things</p>
<p style="text-align: justify;">— Undermining the new approach</p>
<p style="text-align: justify;">— Clinging to previous decision rights</p>
<p style="text-align: justify;">— Overemphasizing the risks of the new system</p>
<p style="text-align: justify;">The<span style="color: #0c71c3;"> <a href="https://hbr.org/2026/03/when-senior-leaders-lack-people-skills-transformations-fail" rel="nofollow" style="color: #0c71c3;">mistake leaders make</a></span> is trying to “sell” the future without acknowledging what’s being left behind. Instead, you should:</p>
<p style="text-align: justify;">— Name the loss directly. Don’t euphemize or rush past it. Be explicit about what’s changing and what people are giving up. Show respect by saying something like, “I know this changes a space you’ve mastered. That’s a real loss, and I don’t take it lightly.”</p>
<p style="text-align: justify;">— Honor what the old way represented. Often, people’s pride and identity are tied to what’s being replaced. Acknowledge the contribution of the approach before positioning what comes next.</p>
<p style="text-align: justify;">— Re-anchor their value in the future. Help them see where their expertise, judgment or relationships still matter. When people can locate themselves in the future state, they’re far more willing to let go of the past.</p>
<p style="text-align: justify;"><strong>2. ANXIETY: “WHAT DOES THIS MEAN FOR ME?”</strong></p>
<p style="text-align: justify;"><a href="https://hbr.org/2026/02/to-lead-through-uncertainty-unlearn-your-assumptions" rel="nofollow"><span style="color: #0c71c3;">Uncertainty</span></a> is one of the brain’s most powerful stress triggers. When anxiety is high, <a href="https://pmc.ncbi.nlm.nih.gov/articles/PMC3656338/" rel="nofollow"><span style="color: #0c71c3;">people don’t process information well</span>.</a> This is where I’ve often seen leaders overestimate the <span style="color: #0c71c3;"><a href="https://www.sciencedirect.com/science/article/pii/S0090261622000067" rel="nofollow" style="color: #0c71c3;">clarity of their message</a></span>. But anxious people need <span style="color: #0c71c3;"><a href="https://hbr.org/2011/05/defend-your-research-effective-managers-say-the-same-thing-twice-or-more" rel="nofollow" style="color: #0c71c3;">repetition</a></span>, consistency and space to process. To give them that, you should:</p>
<p style="text-align: justify;">— Communicate consistently, not just clearly. Repeat key messages across forums, check for understanding and assume people need to hear things multiple times before they stick.</p>
<p style="text-align: justify;">— Normalize the uncertainty. You don’t need to project false certainty. In fact, acknowledging what you don’t know often <span style="color: #0c71c3;"><a href="https://hbr.org/2026/02/when-to-open-up-at-work-and-when-not-to" rel="nofollow" style="color: #0c71c3;">builds more trust than overconfidence</a></span>. Say something like, “I don’t have every answer yet. But I’ll keep you informed, and we’ll work through this together.”</p>
<p style="text-align: justify;">— Create space for questions and processing. Anxiety decreases<span style="color: #0c71c3;"> <a href="https://pmc.ncbi.nlm.nih.gov/articles/PMC9422764/" rel="nofollow" style="color: #0c71c3;">when people feel heard</a></span>. Make room for concerns, even if you can’t resolve them immediately. Listening is itself stabilizing. That combination of honesty and steadiness does more to reduce resistance than any perfectly crafted message.</p>
<p style="text-align: justify;"><strong>3. LACK OF CONTROL: “WHY IS THIS BEING DONE TO ME?”</strong></p>
<p style="text-align: justify;">When change is imposed without involvement, even<span style="color: #0c71c3;"> <a href="https://hbr.org/2026/01/why-keeping-up-with-change-feels-harder-than-ever" rel="nofollow" style="color: #0c71c3;">well-designed initiatives can fail</a></span>. This often shows up as:</p>
<p style="text-align: justify;">— Passive compliance</p>
<p style="text-align: justify;">— Minimal effort</p>
<p style="text-align: justify;">— Retreating to old habits</p>
<p style="text-align: justify;">— Lack of initiative or ownership</p>
<p style="text-align: justify;">Many organizations unintentionally make this worse through what I call faux-inclusion: asking for input after key decisions have already been made. To actually make them feel included, you should:</p>
<p style="text-align: justify;">— Be explicit about where people can influence the outcome. You don’t need to open up every decision, but you do need to be clear about where input matters. Ambiguity about influence erodes trust.</p>
<p style="text-align: justify;">— Involve people early enough to shape, not just react. Engagement after the fact feels performative. Engagement during the process creates ownership, even if people don’t get everything they want.</p>
<p style="text-align: justify;">— Turn participation into co-creation. Give people real problems to solve within the change, like how to implement, adapt or improve it. Say something like, “The direction is set. But how we make this work is something we need to figure out together.”</p></div>
