<p>iderar un equipo en una organización donde la comunicación y la confianza se han deteriorado puede hacer que se sienta impotente. La mala energía tiende a filtrarse en todo. Pero, como líder de equipo, “usted tiene más control e influencia de lo que cree”, según Jennifer Chatman, decana de la Haas School of Business de la Universidad de California, Berkeley.</p>
<p>No finja que todo está bien, dice Natasha Kehimkar, CEO de Malida Advisors, una firma de consultoría especializada en eficacia organizacional. “Reconozca la realidad y, en lugar de intentar esconderse de lo que está sucediendo, céntrese en empoderar a su equipo y mantener una conexión sólida”, afirma.</p>
<p><strong>Establezca sus propios estándares</strong></p>
<p>No necesita aceptar pasivamente un lugar de trabajo disfuncional. Puede construir algo mejor. La clave es ser deliberado con la cultura de su equipo e involucrar a todos en su creación, dice Chatman. “Imagine cómo se ve la cultura ideal y trabaje con su equipo para identificar las prácticas que los lleven ahí”, aconseja. El objetivo es dar más voz a los miembros de su equipo para que se sientan más en control.</p>
<p><strong>Refuerce los buenos hábitos</strong></p>
<p>Una vez que su equipo haya acordado cómo trabajarán juntos, debe reforzar esto en sus interacciones diarias. “Cuando las personas se sienten amenazadas respecto a su futuro, su trabajo es disipar esa ansiedad y restaurar la confianza que necesitan para rendir al máximo”, dice Chatman. Ella sugiere “crear oportunidades de socialización y seleccionar historias de éxito que modelen los nuevos comportamientos que desea ver”.</p>
<p><strong>Asegúrese de no ser parte del problema</strong></p>
<p>Su equipo observa para ver si usted realmente quiere hacer las cosas de manera diferente o si caerá en los mismos patrones. “La forma en que se comporta como líder parece obvia, pero no lo es”, dice Chatman. “Los líderes deben estar muy atentos y no solo decir que quieren ciertos cambios, sino también modelarlos y demostrar que están dando el ejemplo”.</p>
<p><strong>Sea el pararrayos</strong></p>

<p><strong>Ponga las contribuciones de su equipo en primer plano</strong></p>
<p>Su equipo <span>siempre necesita ver cómo sus </span><span style="color: #0c71c3;"><a href="https://hbr.org/2025/05/great-leaders-make-people-feel-noticed" rel="nofollow" style="color: #0c71c3;">contribuciones importan</a></span><span> y hacen avanzar la misión, pero en una cultura poco saludable, usted debe dejar muy clara esa conexión, dice Chatman. Ella recomienda ayudar a los miembros de su equipo a ver el panorama completo en múltiples niveles, mostrando cómo su trabajo impulsa los objetivos del equipo, los objetivos de la división y los resultados de toda la empresa.</span></p>
<p><strong>Construya una comunidad para llenar el vacío</strong></p>

Esto significa construir relaciones genuinas que ayuden a las personas a verse como algo más que colegas que soportan el mismo caos. <p><strong>No espere a las entrevistas de salida</strong></p>
<p><span>Las personas </span>en<span> </span><span style="color: #0c71c3;"><a href="https://hbr.org/2022/11/how-bullying-manifests-at-work-and-how-to-stop-it" rel="nofollow" style="color: #0c71c3;">lugares de trabajo hostiles</a></span><span> </span>constantemente se preguntan: “¿Por qué sigo aquí?” A menudo, todo se reduce a la relación con su jefe, dice Kehimkar. “Cuando siente que importa, eso es un ancla”. The bad energy has a way of seeping into everything. But as a team leader, “you have more control and influence than you think,” according to Jennifer Chatman, dean of the Haas School of Business at the University of California, Berkeley.</p>
<p style="text-align: justify;">Don’t pretend everything is fine, says Natasha Kehimkar, CEO of Malida Advisors, a consulting firm focused on organizational effectiveness. “Acknowledge the reality, and instead of trying to hide from what’s happening, focus on empowering your team and keeping your connection strong,” she says.</p>
<p style="text-align: justify;"><strong>SET YOUR OWN STANDARDS</strong></p>
<p style="text-align: justify;">You don’t need to passively accept a dysfunctional workplace. You can build something better. The key is being deliberate about your team’s culture and getting everyone involved in creating it, says Chatman. “Envision what the ideal culture looks like and work with your team to identify the practices that get you there,” she advises. The goal is to give your team members more say so they feel more in control.</p>
<p style="text-align: justify;"><strong>REINFORCE GOOD HABITS</strong></p>
<p style="text-align: justify;">Once your team has agreed on how you’ll work together, you need to reinforce this in your day-to-day interactions. “When people feel threatened about their future, your job is to dispel that anxiety and restore the confidence they need to perform,” says Chatman. She suggests “creating socialization opportunities and curating success stories that model the new behaviors you want to see.”</p>
<p style="text-align: justify;"><strong>MAKE SURE YOU’RE NOT PART OF THE PROBLEM</strong></p>
<p style="text-align: justify;">Your team is watching to see if you genuinely want to do things differently or if you’re going to fall into the same patterns. “How you behave as a leader seems obvious, but it’s not,” says Chatman. “Leaders have to be extremely tuned in and not just say they want certain changes but also model them and call out that they’re modeling them.”</p>
<p style="text-align: justify;"><strong>BE THE LIGHTNING ROD</strong></p>
<p style="text-align: justify;">Significant challenges, such as layoffs and rising competition, are obvious, but there’s no need for a <span style="color: #0c71c3;"><a href="https://hbr.org/2025/07/how-to-communicate-with-your-team-when-business-is-bad" rel="nofollow" style="color: #0c71c3;">gloom-and-doom update</a> </span>that does not affect their day-to-day work, adds Kehimkar. “Keep people in the loop and don’t sugarcoat, but help them focus on the sphere they can control.”</p>
<p style="text-align: justify;"><strong>PUT YOUR TEAM‘S CONTRIBUTIONS FRONT AND CENTER</strong></p>
<p style="text-align: justify;">Your team always needs to see how its <span style="color: #0c71c3;"><a href="https://hbr.org/2025/05/great-leaders-make-people-feel-noticed" rel="nofollow" style="color: #0c71c3;">contributions matter</a> </span>and advance the mission, but in an unhealthy culture, you need to make that connection crystal clear, says Chatman. She recommends helping your team members see the bigger picture on multiple levels, showing how their work drives team goals, division goals and companywide results.</p>
<p style="text-align: justify;"><strong>BUILD COMMUNITY TO FILL THE VOID</strong></p>
<p style="text-align: justify;">There’s a psychological toll to having cynicism and dysfunction dominate your workday. You and your team need something to offset the constant negativity, says Chatman. This means building genuine relationships that help people see each other as more than just colleagues who are enduring the same mess. <span style="color: #0c71c3;"><a href="https://hbr.org/2024/08/17-team-building-activities-for-in-person-remote-and-hybrid-teams" rel="nofollow" style="color: #0c71c3;">Team-building activities</a></span> are a good start.</p>
<p style="text-align: justify;"><strong>DON’T WAIT FOR EXIT INTERVIEWS</strong></p>
<p style="text-align: justify;">People in <span style="color: #0c71c3;"><a href="https://hbr.org/2022/11/how-bullying-manifests-at-work-and-how-to-stop-it" rel="nofollow" style="color: #0c71c3;">hostile workplaces</a> </span>constantly ask themselves, “Why am I still here?” It often comes down to the relationship with their boss, says Kehimkar. “When you feel like you matter, that’s an anchor.” She recommends holding periodic, informal <span style="color: #0c71c3;"><a href="https://hbr.org/2022/03/what-stops-people-on-your-team-from-leaving?utm_medium=email" rel="nofollow" style="color: #0c71c3;">stay interviews</a></span> to “re-recruit your team members.”</p>
<p style="text-align: justify;"><a href="https://hbr.org/2025/01/three-ways-to-lead-learning" rel="nofollow"><span style="color: #0c71c3;">Learning opportunities</span></a> are another consideration. When there’s no budget for training, work with your team to find alternative ways to <span style="color: #0c71c3;"><a href="https://hbr.org/2023/03/how-to-talk-to-your-team-about-their-career-development" rel="nofollow" style="color: #0c71c3;">build skills and experience</a></span>. “One of the things leaders say is ‘I’m too busy.’ But if you know that things are going downhill, make time for these conversations. You don’t retain people by accident.”</p></div>
