<p>os nuevos líderes a menudo sienten la presión de tener todas las respuestas. Tomemos como ejemplo a mi cliente Félix, un gerente recién ascendido. Hasta su reciente ascenso, siempre había trabajado como experto en la materia, y era responsable de uno o dos proyectos. Su fiabilidad y habilidad le valieron un puesto de liderazgo en el que ahora supervisaba múltiples proyectos y personas a la vez.</p>
<p>Félix me dijo que su equipo siempre recurría a él para tomar decisiones y aportar claridad. Quería estar a la altura de las circunstancias, pero no estaba seguro de cómo hacerlo cuando no conocía todos los proyectos a fondo. Cuando un miembro del equipo le hacía una pregunta, a menudo se trababa al responder y temía dar una respuesta equivocada. Como era de esperarse, su equipo notaba su energía nerviosa, y él se culpaba a sí mismo por no saber qué decir ni cómo desempeñarse mejor. Esto era incómodo para todos: tanto él como su equipo estaban tensos. Incluso, algunos miembros del equipo habían empezado a pasar por alto a Félix y acudían directamente a su director.</p>
<p>Como coach de líderes, la idea errónea más común sobre liderazgo que escucho es que los líderes necesitan tener todas las respuestas. Sin embargo, eso está muy lejos de la realidad de ser gerente.</p>
<p><strong>Cuando no tiene las respuestas</strong></p>
<p>El trabajo que realiza como gerente es complejo, y el entorno en el que lo hace cambia rápidamente. La mayoría de las veces estará guiando a su equipo hacia un territorio incierto o nuevo, y no habrá un mapa que seguir. Es por eso que un gran liderazgo no se trata de saberlo todo, sino de avanzar a través de lo desconocido.</p>
<p>Esto representa un cambio difícil para alguien como Felix, quien estaba acostumbrado a tener todas las respuestas en su anterior puesto como colaborador individual. Su nuevo rol como líder le exigía mostrarse de una manera diferente. Si bien no tenía las respuestas a todas las preguntas de su equipo, tampoco quería defraudarlos.</p>
<p>Entonces, ¿cómo se ve el éxito en su caso? ¿Qué dice un líder para tranquilizar a su equipo y guiarlo con éxito en esos momentos, a pesar de no tener la respuesta?</p>
<p>He aquí seis frases que Felix podría haber usado y que usted también puede emplear en la misma situación. Añádalas a su kit de herramientas de liderazgo:</p>
<p><strong>1. «No estoy seguro, pero lo averiguaré».</strong></p>
<p>Cuando no sabe la respuesta a una pregunta que le hace un miembro de su equipo, puede temer «ser descubierto». Pero resulta que eso no es tan malo para los líderes. Ser honesto sobre lo que no sabe demuestra su autenticidad y vulnerabilidad, y las investigaciones muestran que la confianza que su equipo tiene en usted proviene tanto de su autenticidad como de su conocimiento. Al demostrar que está bien admitir que no tiene la respuesta, está fomentando un entorno donde su equipo también se sienta cómodo siendo honesto sobre sus propias dudas y áreas en las que necesitan ayuda.</p>
<p><strong>2. «Vamos a descubrirlo juntos».</strong></p>
<p>Practique lo que el psicólogo organizacional Adam Grant llama humildad confiada, es decir, el reconocimiento de que, si bien no lo sabe todo, confía en su capacidad para aprender. Los líderes deben tener confianza en que, junto con sus equipos, pueden aprovechar sus recursos y resolver los problemas juntos.</p>
<p>Lo importante de esta habilidad es cómo se combinan las dos partes. Imagine trabajar para un líder que es pura confianza sin humildad; probablemente parezca un arrogante que cree saberlo todo y nunca admite estar equivocado. Por otro lado, imagine trabajar para un líder que es todo humildad y nada de confianza; probablemente sea indeciso e inseguro, y se cuestione a cada paso, como Félix.</p>
<p>La clave está en equilibrar ambos aspectos. Ese es su trabajo como líder: no tener todas las respuestas, sino ayudar a su equipo a encontrarlas.</p>
<p><strong>3. «¿En qué punto se encuentra el proyecto ahora?»</strong></p>
<p>Al igual que Félix, es posible que participe en muchas más reuniones de proyectos de las que está acostumbrado. En algunos casos, es posible que no esté tan informado o involucrado directamente como cuando era un colaborador individual. permítase hacer preguntas, incluso aquellas que lo hagan parecer un novato, para comprender mejor lo que no sabe. Esto le proporcionará el contexto necesario y le dará la oportunidad de formular una respuesta reflexiva e informada.</p>
<p><strong>4. «¿Qué opina usted?»</strong></p>
<p>Cuando se presiona a sí mismo para tener todas las respuestas, limita el crecimiento de su equipo. En su lugar, adopte un enfoque facilitador. Puede que no tenga la respuesta, pero puede ayudar a estructurar el proceso para encontrarla haciendo preguntas importantes que ayuden a definir claramente el problema y las posibles soluciones. Esto también le da a su equipo la oportunidad de aportar su experiencia, desarrollar su propio juicio y asumir la responsabilidad de la solución. Además, demuestra que respeta su experiencia, lo cual les ayuda a sentirse valorados y necesarios.</p>
<p><strong>5. «Permítame organizar mis pensamientos y volver a usted esta tarde».</strong></p>
<p>Sin duda, habrá ocasiones en las que un miembro del equipo le plantee una pregunta que solo usted, como líder del equipo, puede responder. Pero está bien tomarse un tiempo. Félix, por ejemplo, era un pensador deliberativo que necesitaba un poco de silencio para reflexionar sobre una decisión. Eso no lo convertía en un líder débil, sino en un líder reflexivo. Sólo sea claro sobre cuándo proporcionará una respuesta para no obstaculizar el trabajo del equipo.</p>
<p><strong>6. “No lo sé, pero sí sé quién puede ayudarnos”.</strong></p>
<p>Los líderes efectivos son ingeniosos: puede que no sepan la respuesta, pero no les da vergüenza aceptarlo, y saben a quién recurrir para encontrarla. Esta es otra frase que puede mostrar humildad y señalar a su equipo que está bien pedir ayuda cuando sea necesario.</p>
<p>Algunos gerentes evitan pedir ayuda porque les preocupa que esto sea visto como un signo de debilidad, sin embargo, ser ingenioso es un acto valiente y una parte esencial de su kit de herramientas de liderazgo. Utilizar un lenguaje seguro para pedir ayuda desde una posición de fortaleza mejora su imagen como líder reflexivo y práctico.</p>
<p>No es realista ni sostenible esperar tener todas las respuestas. Nadie puede saberlo todo; ese es un desafío demasiado grande. Tratar de asumir esa responsabilidad es una carga pesada y una receta para el agotamiento. En lugar de eso, permítase no saber. Con estas frases en su kit de herramientas de liderazgo, estará listo para enfrentar el momento con confianza, al mismo tiempo que abre oportunidades para generar confianza, permite que su equipo aprenda y crezca, y abre camino para soluciones reflexivas.</p>

				<div class="et_pb_toggle_content clearfix"><p style="text-align: justify;">New leaders often feel the pressure to have all the answers. Take my client Felix, a newly promoted manager. Up until his recent promotion, he had always served as a subject matter expert who was responsible for one or two projects. His reliability and skill earned him a leadership role where he was overseeing many projects and people at once.</p>
<p style="text-align: justify;">Felix told me that his team was always looking to him to make decisions and provide clarity. He wanted to rise to this occasion, but wasn’t sure how when he didn’t know every single project inside and out. When a team member asked him a question, he often stumbled over his words and worried about giving the wrong answer. Not surprisingly, his team was picking up on his nervous energy, and he was beating himself up for not knowing what to say and performing better. It was uncomfortable for everyone — both he and his team were on edge. Some team members had even started to go over his head to his director.</p>
<p style="text-align: justify;">As a coach for leaders, the most common misconception about leadership I hear is that leaders need to know all the answers. But that’s far from the reality of being a manager.</p>
<p style="text-align: justify;"><strong>WHEN YOU DON’T HAVE THE ANSWERS</strong></p>
<p style="text-align: justify;">The work you’re doing as a manager is complex, and the environment you’re doing it in is rapidly shifting. More often than not, you’re leading your teams into uncertain or new territory, and there’s no map to follow. That’s why great leadership is not about knowing — it’s about moving forward through unfamiliar territory.</p>
<p style="text-align: justify;">This is a tough change for someone like Felix, who was used to having all the answers in his former role as an individual contributor. His new position as a leader required him to show up in a different way. While he didn’t have the answers to all his team’s questions, he also didn’t want to let them down.</p>
<p style="text-align: justify;">So, what does success look like in his case? What does a leader say to reassure their team and successfully guide them in these moments — despite not knowing the answer?</p>
<p style="text-align: justify;">Here are six phrases Felix could have used and that you can use in the same situation. Add them to your leadership toolbox:</p>
<p style="text-align: justify;"><strong>«I’M NOT SURE, BUT I’LL FIND OUT.»</strong></p>
<p style="text-align: justify;">When you don’t know the answer to a question your team member asks, you worry about “getting caught.” But it turns out that’s not such a bad thing for leaders. Being honest about what you don’t know shows your authenticity and vulnerability — and research shows that your team’s confidence in you comes from your authenticity as much as your knowledge. By demonstrating that it’s okay to admit you don’t have the answer, you’re making it safer for your team to be forthright about their own questions and areas where they need help.</p>
<p style="text-align: justify;"><strong>«LET’S FIGURE IT OUT TOGETHER.»</strong></p>
<p style="text-align: justify;">Practice what organizational psychologist Adam Grant calls confident humility: the recognition that, while you don’t know it all, you believe in your ability to learn. Leaders need to be confident that, along with their teams, they can draw upon their resources and figure it out together.</p>
<p style="text-align: justify;">What’s important about this skill is how the two parts come together. Imagine working for a leader who is pure confidence without any humility. They’ll likely come across as an arrogant know-it-all who never admits to being wrong. On the flipside, picture working for a leader who is all humility and no confidence. They’re probably indecisive and unsure, questioning themselves at every turn — like Felix.</p>
<p style="text-align: justify;">The key is balancing the two. That’s your job as a leader: not to hold all the answers, but to help your team find them.</p>
<p style="text-align: justify;"><strong>«WHERE DOES THE PROJECT STAND NOW?»</strong></p>
<p style="text-align: justify;">Like Felix, you might find yourself involved in many more project meetings than you’re used to. In some cases, you may not be as informed or directly involved as when you were an individual contributor. Give yourself permission to ask a question — even one that makes you look like a novice — so you can better understand what you don’t know. It will provide you with needed context and give you a chance to form a thoughtful, informed response.</p>
<p style="text-align: justify;"><strong>«WHAT DO YOU THINK?»</strong></p>
<p style="text-align: justify;">When you put pressure on yourself to provide all of the answers, you stunt the growth of your team. Instead, take a facilitative approach. You may not have the answer, but you can help scaffold the process of finding it by asking powerful questions that help clearly define the problem and potential solutions. This also gives your team the opportunity to bring forward their experience, develop their own sense of judgment, and take ownership over the solution. It shows that you respect their expertise, which helps them feel valued and needed.</p>
<p style="text-align: justify;"><strong>«LET ME PULL MY THOUGHTS TOGETHER AND GET BACK TO YOU THIS AFTERNOON.»</strong></p>
<p style="text-align: justify;">To be sure, there will be times when a team member comes to you with a question that’s only appropriate for you as the team leader to answer. But it’s okay to buy yourself time. Felix, for example, was a deliberative thinker who needed some silence to mull a decision over. That didn’t make him a weak leader — it made him a thoughtful one. Just be clear about when you’ll provide a response so you don’t bottleneck the team’s work.</p>
<p style="text-align: justify;"><strong>«I DON’T KNOW, BUT I DO KNOW WHO WILL HAVE AN ANSWER FOR US.»</strong></p>
<p style="text-align: justify;">Effective leaders are resourceful — they might not know the answer, but they’re not shy about accepting that and knowing who to turn to in order to figure it out. This is another phrase that can show your humility and signal to your team that it’s okay to ask for help when needed.</p>
<p style="text-align: justify;">Some managers shy away from asking for help because they worry it will be seen as a sign of weakness, but being resourceful is a courageous act and part of your leadership toolbox. Using confident language to ask for help from a place of strength boosts your image as a thoughtful and practical leader.</p>
<p style="text-align: justify;">Expecting yourself to have all the answers isn’t realistic or sustainable. No one person can possibly know it all — that’s too high of a bar to clear. Attempting to carry around that responsibility is a heavy load and a recipe for burnout. Instead, give yourself permission to not know. With these phrases in your leadership toolbox, you’ll be ready to confidently meet the moment, while opening up opportunities to build trust, allowing your team to learn and grow and making way for thoughtful solutions.</p></div>
