<p>n este artículo, compartiremos nuestros hallazgos sobre las formas en que la crítica destructiva se manifiesta y quiénes la expresan. A continuación, describiremos cinco formas prácticas en que los líderes pueden ofrecer retroalimentación crítica sin causar un daño duradero.</p>
<p><strong>¿Cómo se manifiesta la crítica destructiva?</strong></p>
<p>Nuestra investigación identificó cinco formas de crítica destructiva que se destacaron por ser particularmente dañinas, ya que atacaban a la persona en lugar de centrarse en el comportamiento.</p>
<p><strong>1. Retroalimentación sin instrucciones correctivas.</strong> El 78% de las personas encuestadas describió este tipo de crítica como predominantemente enjuiciadora, con poca o ninguna orientación clara sobre cómo mejorar.</p>
<p><strong>2. Crítica falsa o injusta.</strong> Alrededor del 67% de las personas encuestadas describió la retroalimentación que recibió como falsa o injusta. Los empleados señalaron que las opiniones negativas de sus gerentes se basaban en información distorsionada o incompleta sobre su desempeño. Como resultado, los participantes se sintieron agraviados e infravalorados, percibiendo que ni su esfuerzo ni su experiencia eran reconocidos o respetados.</p>
<p><strong>3. Actitud despectiva o de desdén.</strong> Casi el 44% de las personas encuestadas describió retroalimentación acompañada con un gesto de incredulidad, una burla, un tono despectivo o incluso gritos. Aun sin palabras duras, una actitud irrespetuosa puede convertir una retroalimentación que, en esencia, podría ser válida, en crítica destructiva.</p>
<p><strong>4. Ataques al carácter. </strong>Aproximadamente el 24% de las personas encuestadas informó haberse sentido enojada y humillada cuando la retroalimentación negativa sonaba como un ataque a su carácter o personalidad. La crítica centrada en el carácter genera vergüenza en lugar de aprendizaje.</p>
<p><strong>5. Humillación pública.</strong> Alrededor del 23% de las personas encuestadas reportó haber experimentado crítica destructiva en público. Ser criticado frente a otras personas fue percibido como algo profundamente dañino.</p>
<p><strong>¿Quién emite la crítica destructiva y por qué es importante?</strong></p>
<p>La crítica destructiva puede provenir de cualquier persona con poder de evaluación, ya sea formal o informal. En nuestros datos, las personas encuestadas describieron haber recibido este tipo de retroalimentación de supervisores directos, altos directivos, colegas, gerentes de otras áreas, subordinados que brindaban retroalimentación hacia arriba e incluso de actores externos como clientes o consumidores.</p>
<p><strong>¿Qué deberían hacer los líderes en su lugar?</strong></p>
<p>Con base en estos hallazgos, nuestra investigación sugiere cinco prácticas para prevenir la crítica destructiva y promover culturas de aprendizaje constructivo.</p>
<p><strong>1. Comenzar por establecer límites claros para la crítica. </strong>La mayoría de las organizaciones definen cómo debe ser una buena retroalimentación, pero muy pocas articulan lo que nunca debe hacer. Los líderes deben dejar explícito que la crítica no debe humillar, avergonzar, castigar ni atacar el carácter de nadie.</p>
<p><strong>2. Capacitar a los líderes para utilizar una estructura simple de tres partes.</strong> Identifique una conducta específica, explique por qué es importante y describa con claridad el siguiente paso. Si falta alguno de estos tres elementos, la retroalimentación corre el riesgo de sentirse como un juicio.</p>
<p><strong>3. Reducir la velocidad en el momento de dar retroalimentación.</strong> Muchos comentarios destructivos no son planeados; surgen en momentos de presión, frustración o sorpresa. Una breve pausa puede marcar la diferencia.</p>
<p><strong>4. Actuar rápidamente cuando la retroalimentación sale mal. </strong>Reconocer el valor del colaborador, aclarar la intención y reconstruir activamente la seguridad psicológica puede evitar que un incidente aislado se convierta en una ruptura duradera.</p>
<p><strong>5. Brindar protección contra los sesgos disfrazados de retroalimentación.</strong> Revise periódicamente a quién le brinda retroalimentación crítica, con qué frecuencia y en qué tono. Busque posibles disparidades según género, raza/etnia, edad o experiencia, y abórdelas de manera proactiva. En caso de duda, consulte a un colega o a un socio de recursos humanos.</p>

Then, we will outline five practical ways leaders can deliver critical feedback without causing lasting harm.</p>
<p style="text-align: justify;"><strong>HOW DESTRUCTIVE CRITICISM SHOWS UP</strong></p>
<p style="text-align: justify;">Our research identified five forms of destructive criticism stood out as uniquely harmful because they attacked the person rather than the behavior.</p>
<p style="text-align: justify;"><strong>FEEDBACK WITH NO CORRECTIVE INSTRUCTIONS.</strong> 78% of respondents described such criticism as largely judgmental, offering little direction or guidance for improvement.</p>
<p style="text-align: justify;"><strong>FALSE OR UNFAIR CRITICISM.</strong> Around 67% of respondents described feedback they experienced as false or unfair. Employees described managers’ negative views as based on distorted or incomplete information about their performance. As a result, respondents felt wronged and undervalued, with their effort and expertise neither recognized nor respected.</p>
<p style="text-align: justify;"><strong>DISMISSIVENESS OR CONTEMPT.</strong> Nearly 44% of the respondents described feedback delivered with an eye roll, a scoff, a dismissive tone or even being yelled at. Even without harsh words, a disrespectful manner can turn otherwise valid feedback into destructive criticism.</p>
<p style="text-align: justify;"><strong>CHARACTER ATTACKS.</strong> About 24% respondents reported feeling angry and demeaned when negative feedback sounded like an attack on their character or personality. Character-based criticism produces shame rather than learning.</p>
<p style="text-align: justify;"><strong>PUBLIC SHAMING.</strong> Around 23% of respondents reported experiencing destructive criticism in public. Being criticized in front of others was experienced as deeply damaging.</p>
<p style="text-align: justify;"><strong>WHO DELIVERS DESTRUCTIVE CRITICISM AND WHY IT MATTERS</strong></p>
<p style="text-align: justify;">Destructive criticism can come from anyone with evaluative power, whether formal or informal. In our data, respondents described receiving such feedback from direct supervisors, senior leaders, peers, cross-departmental managers, subordinates providing upward feedback and even external stakeholders such as customers or clients.</p>
<p style="text-align: justify;"><strong>WHAT LEADERS SHOULD DO INSTEAD</strong></p>
<p style="text-align: justify;">Based on these insights, our research suggests five practices for preventing destructive criticism and promoting constructive learning cultures.</p>
<p style="text-align: justify;"><strong>START BY SETTING CLEAR GUARDRAILS FOR CRITICISM.</strong> Most organizations define what good feedback should look like, but far fewer articulate what feedback must never do. Leaders should be explicit that criticism should not humiliate, shame, punish or attack someone’s character.</p>
<p style="text-align: justify;"><strong>TRAIN LEADERS TO USE A SIMPLE THREE-PART STRUCTURE.</strong> Identify a specific behavior, explain why it matters and outline a clear next step. Without all three, feedback risks feeling like judgment.</p>
<p style="text-align: justify;"><strong>SLOW DOWN THE MOMENT OF FEEDBACK.</strong> Many destructive comments are not planned; they arise in moments of pressure, frustration or surprise. A brief pause can make the difference.</p>
<p style="text-align: justify;"><strong>REPAIR QUICKLY WHEN FEEDBACK GOES WRONG.</strong> Acknowledging the employee’s value, clarifying intent and actively rebuilding psychological safety can prevent a single incident from becoming a lasting rupture.</p>
<p style="text-align: justify;"><strong>GUARD AGAINST BIAS DISGUISED AS FEEDBACK.</strong> Periodically review whom you give critical feedback to, how often and in what tone. Look for disparities across gender, race/ethnicity, age or experience, and address them proactively. When in doubt, consult a peer or HR partner.</p></div>

<p><strong>¿Cómo tener la conversación?</strong></p>
<p>Como nuevo líder, debe tener reuniones individuales semanales o quincenales regulares con cada uno de los miembros de su equipo, para verificar su trabajo y ofrecer apoyo. <p><strong>Conversación #2: Recibir retroalimentación de sus subordinados directos</strong></p>
<p>Lo maravilloso de la retroalimentación es que también fluye contra la corriente. This means you’ll be having more tough conversations than ever before. To help your direct reports stay productive, positive and deliver the work you need to reach your collective goals, you’ll need to be a masterful communicator and <span style="color: #0c71c3;"><a href="https://hbr.org/2023/01/giving-and-receiving-feedback-our-favorite-reads" rel="nofollow" style="color: #0c71c3;">give them the feedback</a> </span>they need to grow. You must do all of this with positive intent and the objective of building trust. Your relationships with your reports will directly impact your ability to gain influence, motivate others and succeed in your role.</p>
<p style="text-align: justify;">The problem is that new leaders often procrastinate having difficult conversations at the expense of themselves and their teams. At the root of this feeling is usually a lack of experience and practice — both of which can be gained with intention and time.</p>
<p style="text-align: justify;">Here are two conversations that all new managers face, and how to navigate them now and in the future.</p>
<p style="text-align: justify;"><strong>CONVERSATION #1: GIVING FEEDBACK TO DIRECT REPORTS</strong></p>
<p style="text-align: justify;">I like to think of giving and <span style="color: #0c71c3;"><a href="https://hbr.org/2023/04/how-to-give-negative-feedback-to-your-peers-boss-or-direct-reports" rel="nofollow" style="color: #0c71c3;">receiving useful feedback</a> </span>as a bond-builder that creates strong relationships capable of weathering a market change, recession or any organizational road bumps. If there is an issue, you want to resolve it before it turns into a bigger problem.</p>
<p style="text-align: justify;">A successful leader recognizes that candor is a worthy skill to hone. It takes courage to show up for your reports and be honest about their performance. It takes practice to ensure that critical feedback comes from a respectful, judgment-free place.</p>
<p style="text-align: justify;"><strong>HOW TO HAVE THE CONVERSATION</strong></p>
<p style="text-align: justify;">As a new leader, you should be having regular weekly or biweekly one-on-one meetings with each of your team members to check in on their work and offer your support. This is a great time to share feedback. Don’t wait until year-end reviews — give people an opportunity to listen, learn and grow before then.</p>
<p style="text-align: justify;">You should go into a feedback discussion with a welcoming energy and remain present throughout it, giving your undivided attention to the person in front of you. You might start off by saying something like, “I have some feedback I’d like to share with you about [topic]. Is that OK?”</p>
<p style="text-align: justify;">When delivering critical or negative feedback, take a coaching approach. Instead of telling your direct report, “Hey, you filled this report out wrong. I need you to fix it,” begin by giving them the benefit of the doubt and then offer guidance. For example, better language to use would be: “I know this might be an unfamiliar process. Here are some areas where I see room for improvement.” Explain the impact that these improvements would have on the project, team or goal to ensure your direct report understands the “why” behind your feedback. Then, give them space to respond. You can even prompt them with a question like, “How does that sound to you?”</p>
<p style="text-align: justify;">By changing your approach and providing focus and understanding, you’re communicating to the employee that you care about their opinions. It’s also possible that there’s another side of the story you aren’t considering. Maybe your direct report needs more resources. Maybe they’ve received insufficient training. Whatever it is, hearing them out will help you provide them with the support they need.</p>
<p style="text-align: justify;">You can end the conversation with an offer to help. If you demonstrate that you’re thinking deeply about their response, they’ll be more likely to come to you for advice in the future.</p>
<p style="text-align: justify;"><strong>CONVERSATION #2: RECEIVING FEEDBACK FROM DIRECT REPORTS</strong></p>
<p style="text-align: justify;">The wonderful thing about feedback is that it flows upstream as well. Some managers may be tempted to take a “what I say goes” attitude when it comes to their leadership style, but part of that bond-building comes from being open and <span style="color: #0c71c3;"><a href="https://hbr.org/2023/06/the-right-time-to-ask-for-feedback" rel="nofollow" style="color: #0c71c3;">welcoming feedback</a></span> from your direct reports. The more honest and detailed direct reports are about their feedback, the stronger the bond. Open communication is a good indicator of integrity, trust and a healthy work environment.</p>
<p style="text-align: justify;">By <span style="color: #0c71c3;"><a href="https://hbr.org/2023/04/how-managers-can-make-feedback-a-team-habit" rel="nofollow" style="color: #0c71c3;">giving direct reports the opportunity to provide feedback</a></span>, you’re also showing them that their opinions and frustrations are important to you. Being receptive to productive feedback, good or bad, and taking it seriously, is a hallmark of a successful leader.</p>
<p style="text-align: justify;"><strong>HOW TO HAVE THE CONVERSATION</strong></p>
<p style="text-align: justify;">First, you need to create a psychologically safe space where your team members feel comfortable expressing thoughts, doubts and perspectives without the fear of negative consequences.</p>
<p style="text-align: justify;">When leaders are close-minded and dictatorial, employees can easily build up resentment and fail to communicate their displeasure. Cultivating a culture of honest communication between yourself and your direct reports is crucial.</p>
<p style="text-align: justify;">Let your direct reports know that you’re open to feedback. If people still seem hesitant to approach you, <span style="color: #0c71c3;"><a href="https://hbr.org/2021/08/encourage-your-employees-to-give-you-critical-feedback" rel="nofollow" style="color: #0c71c3;">directly ask for feedback</a> </span>and show your appreciation by taking it seriously when received. Even small shifts in language, like starting your one-on-ones with, “Please tell me when I’m wrong. I want to have all the information here to make sure we are both successful in our roles,” is a huge step in the right direction. When a direct report expresses their opinions and frustrations with you, repeat back what they say to make sure you’re on the same page.</p>
<p style="text-align: justify;">Finally, work on <span style="color: #0c71c3;"><a href="https://hbr.org/2022/06/the-right-way-to-process-feedback" rel="nofollow" style="color: #0c71c3;">implementing the feedback</a></span> and follow up with your team member about the steps you’re taking to improve the situation. Doing so will prove that you’ve taken action and are truly open to positive change. Eventually, the bond between you will grow stronger and the conversations will lose a little bit of their bite.</p>
<p style="text-align: justify;">Effective communication is something that many people struggle with, and it will take time to master. As a first-time manager, you need to develop this skill to be successful. Once you do, you’ll find it much easier to maintain healthy and open communication with your team, leading to a better work environment, a happy staff and a growing and sustainable business.</p></div>

<p><span>l buen periodismo es más importante que nunca, pero una carrera en periodismo no es adecuada para todos.</span></p>
<p><span>Le pedí a seis profesionales en dicho campo que opinaran sobre lo que se necesita para ser un gran periodista. Esto es lo que tenían que decir.</span></p>
<p><strong><span>Debe ser inherentemente curioso.</span></strong></p>
<p><span>“Ser periodista es recibir una licencia para llegar al fondo de las cosas”, dijo David Fahrenthold, periodista de investigación de The New York Times y exreportero de The Washington Post. “Podemos decir la verdad, sin importar a quién moleste o decepcione”.</span></p>
<p><strong><span>Debe cuestionar todo.</span></strong></p>

<p style="text-align: justify;">I asked six professionals in the field to weigh in on what it takes to be a great journalist. Here’s what they had to say.</p>
<p style="text-align: justify;"><strong>YOU MUST BE INHERENTLY CURIOUS.</strong></p>
<p style="text-align: justify;">“Being a journalist is being given a license to get to the bottom of things,” David Fahrenthold, an investigative journalist at The New York Times and a former reporter at The Washington Post said. “We get to tell the truth — no matter who it upsets or disappoints.”</p>
<p style="text-align: justify;"><strong>YOU MUST QUESTION EVERYTHING.</strong></p>
<p style="text-align: justify;">“Part of our job is finding out if what people are saying is actually true,” said Paula Span, a columnist at The New York Times. “No person’s word is a gospel.”</p>
<p style="text-align: justify;"><strong>YOU MUST BE PERSISTENT.</strong></p>
<p style="text-align: justify;">“There will be roadblocks, and there will be people who are putting them there,” said Fahrenthold. “Overcome them.”</p>
<p style="text-align: justify;"><strong>YOU MUST BE COMFORTABLE TALKING TO STRANGERS.</strong></p>
<p style="text-align: justify;">Michelle Lee, president of Asian American Journalist Association and Tokyo bureau chief for The Washington Post, said good journalists go out of their way to find people of certain backgrounds who don’t get quoted often. “If you are always talking to sources where you know what they’re going to say, you aren’t doing your story justice,” said Lee.</p>
<p style="text-align: justify;"><strong>YOU MUST HAVE HUMILITY AND A THICK SKIN.</strong></p>
<p style="text-align: justify;">As a journalist, “humility is a nonnegotiable,” said Lee. “It’s so important to come into the story with an attitude of learning rather than the attitude of you already know what’s happening.”</p>
<p style="text-align: justify;"><strong>YOU MUST BE CRITICAL — NOT JUST OF POWER AND INSTITUTIONS, BUT OF YOUR OWN BELIEFS.</strong></p>
<p style="text-align: justify;">“It is easy to get carried away criticizing others. But are we being as critical of ourselves?” asked Jelani Cobb, the dean of Columbia Journalism School and a longtime journalist at The New Yorker. Being a good journalist is about checking your own biases and beliefs.</p>
<p style="text-align: justify;"><strong>YOU MUST INVITE AND ACCEPT CONSTRUCTIVE CRITICISMS.</strong></p>
<p style="text-align: justify;">“Editors will take out your entire lede, tear apart your draft, reject the pitches you thought were brilliant and explain to you, sometimes in detail, why your idea sucked,” said Danielle Belton, an editor-in-chief at HuffPost. “The public will email you and tell you why your writing is bad.”</p>
<p style="text-align: justify;"><strong>BUT YOU SHOULDN’T ACCEPT HARASSMENT.</strong></p>
<p style="text-align: justify;">Lee has dealt with intense harassment, stalking and online abuse all throughout her career in journalism.</p>
<p style="text-align: justify;">“Journalists entering the field must be aware of this,” she said. “Everything about you is doxxable, searchable and weaponizable.”</p>
<p style="text-align: justify;">She said that when it comes to online harassment, journalists have to look out for each other.</p>
<p style="text-align: justify;"><strong>YOU MUST HAVE EMPATHY FOR YOUR SOURCES AND YOURSELF.</strong></p>
<p style="text-align: justify;">Journalists cover stories that impact human people, so not having respect and empathy for humanity can be detrimental.</p>
<p style="text-align: justify;"><strong>YOU MUST BE KIND TO, BUT SKEPTICAL OF, YOUR SOURCES AND SUBJECTS.</strong></p>
<p style="text-align: justify;">“No one is a disinterested party in the reporting process,” said Cobb. He said that if you are easily swayed by one side of the story without doing due diligence for the whole truth, you aren’t going to be able to produce fair reportage.</p>
<p style="text-align: justify;"><strong>YOU MUST BE RESPONSIBLE FOR YOUR MENTAL HEALTH.</strong></p>
<p style="text-align: justify;">Journalism isn’t a nine-to-five job. The profession itself is very reactive, which can make it hard to balance your personal life with your career.</p>
<p style="text-align: justify;">“Take care of yourself. We are in the business of helping people understand the world more clearly. That can’t happen effectively if you are struggling,” Lee said.</p></div>
