<p>Usted pasó semanas, quizá meses,<span> </span><span style="color: #0c71c3;"><a href="https://hbr.org/2024/01/new-leaders-heres-how-to-hire-a-top-talent" rel="nofollow" style="color: #0c71c3;">reclutando a ese talento de primer nivel</a></span>. Pero esa fue la parte fácil: estaba vendiendo. <p style="text-align: justify;"><strong>WHAT THE EXPERTS SAY</strong></p>
<p style="text-align: justify;">You spent weeks, maybe months, <span style="color: #0c71c3;"><a href="https://hbr.org/2024/01/new-leaders-heres-how-to-hire-a-top-talent" rel="nofollow" style="color: #0c71c3;">recruiting this A-player</a></span>. But that was the easy part: You were selling. Now you need to deliver, according to Todd Davis, a speaker, author and former chief people officer of leadership development company Franklin Covey. “Once you’ve hired that rare superstar, you need to do everything in your power to get them and keep them engaged.”</p>
<p style="text-align: justify;">After all, superstars naturally stand out, and competitors likely have their eyes on them too, notes Alan Benson, associate professor in the work and organizations group at University of Minnesota’s Carlson School of Management. “You need to stay attuned to what drives them — and that means giving them autonomy, multiple ways to succeed and rewards that reflect their impact.” Here are some ways to do that.</p>
<p style="text-align: justify;"><strong>LISTEN FIRST</strong></p>
<p style="text-align: justify;">Davis advises “getting to know them as a whole person, beyond their title.” Find out what motivates them and what they need. He recommends keeping three critical questions at the center of your ongoing conversations:</p>
<p style="text-align: justify;">What’s working for you?</p>
<p style="text-align: justify;">What’s not working for you?</p>
<p style="text-align: justify;">What would you like to do next?</p>
<p style="text-align: justify;"><strong>SET THEM UP FOR SUCCESS</strong></p>
<p style="text-align: justify;">You also need to introduce them to the <span style="color: #0c71c3;"><a href="https://hbr.org/2024/06/3-ways-to-build-a-culture-that-lets-high-performers-thrive" rel="nofollow" style="color: #0c71c3;">organization and its culture</a></span>. “Help them understand how the organization works, both formally and informally,” says Benson. “Give them access across different parts of the business so they can figure out where they can have the most impact.”</p>
<p style="text-align: justify;"><strong>BUILD AUTONOMY INTO THE JOB</strong></p>
<p style="text-align: justify;">Most organizations have formal processes that dictate how things get done and how much latitude employees have. But your new star needs flexibility to do their best work, says Benson. “It might take some tinkering to legitimize the flexibility they need and fold it into the existing structure.”</p>
<p style="text-align: justify;"><strong>GIVE THEM VOICE AND AGENCY</strong></p>
<p style="text-align: justify;">High performers crave real conversations about strategy and where the organization is headed. <span style="color: #0c71c3;"><a href="https://hbr.org/2023/03/how-to-help-superstar-employees-fulfill-their-potential" rel="nofollow" style="color: #0c71c3;">Superstars</a></span> tend to spot what others miss. “That’s incredibly valuable information,” says Benson — but only if you give them the authority to act on it. High performers stay engaged when they can shape their environment.</p>
<p style="text-align: justify;"><strong>PAY ATTENTION TO PAY</strong></p>
<p style="text-align: justify;">The <span style="color: #0c71c3;"><a href="https://hbr.org/2021/01/compensation-packages-that-actually-drive-performance" rel="nofollow" style="color: #0c71c3;">compensation package</a> </span>that helped you land them won’t necessarily keep them motivated, says Benson. “You need to understand what they value, then structure rewards around that.” Money matters, but it’s rarely the whole story.</p>
<p style="text-align: justify;"><strong>PUT ASIDE YOUR EGO</strong></p>
<p style="text-align: justify;">Success comes through the people you lead, not from taking the spotlight yourself, notes Davis. “You’re responsible for the outcome, but those results happen with and through other people.” This mindset is nonnegotiable with a superstar. You can’t compete for attention or credit; you need to be secure enough to let them excel.</p>
<p style="text-align: justify;"><strong>DEVELOP RISING TALENT</strong></p>
<p style="text-align: justify;">The joy of hiring a superstar, Davis says, is that “they not only make your job easier, but they also often bring an energy that lifts the entire team.” The key is making sure that energy elevates everyone. “If someone isn’t a superstar yet but wants to be, you need to ask the right questions: What’s working? What isn’t? And challenge them with next steps,” Davis says.</p>
<p style="text-align: justify;"><strong>DON’T HOARD THEM</strong></p>
<p style="text-align: justify;">“The nature of a superstar is that they want to be continually challenged,” says Davis. That means thinking about their development through <a href="https://hbr.org/2025/05/the-right-way-to-implement-stretch-assignments" rel="nofollow"><span style="color: #0c71c3;">stretch assignments</span>,</a> strategic projects, new responsibilities and considering them for new roles. Follow through on the goals, interests and aspirations they share.</p></div>

<p style="text-align: justify;">For those <a href="https://hbr.org/2023/09/mistakes-first-time-managers-make-when-giving-feedback" rel="nofollow"><span style="color: #0c71c3;">new to management</span></a>, feedback discussions can feel like another tedious item on your list — something that you’re required to do, but don’t necessarily enjoy. You may be concerned about how your employee will react to your feedback, especially if it’s a tough conversation. You may even wonder if employees really value your words or plan to put them into practice.</p>
<p style="text-align: justify;">If you’re having these thoughts, here’s a reality check: Your employees do care, especially your <span style="color: #0c71c3;"><a href="https://hbr.org/2014/11/what-high-performers-want-at-work" rel="nofollow" style="color: #0c71c3;">high performers</a></span>.</p>
<p style="text-align: justify;">According to a research paper, “The Value of Stress Free Productivity” by <a href="https://cruciallearning.com/" rel="nofollow"><span style="color: #0c71c3;">Crucial Learning</span></a>, high performers are the heroes of a team, often generating more than 60% of the output. Research shows these superstars <span style="color: #0c71c3;"><a href="https://onlinelibrary.wiley.com/doi/abs/10.1111/j.1744-6570.2011.01239.x" rel="nofollow" style="color: #0c71c3;">can deliver 400% more productivity</a></span> than their peers, and just <a href="https://insight.kellogg.northwestern.edu/article/sitting-near-a-high-performer-can-make-you-better-at-your-job" rel="nofollow"><span style="color: #0c71c3;">being near</span></a> high performers has the potential to boost other workers’’ output by 15%.</p>
<p style="text-align: justify;">This means your high performers are critical to your team’s success — and you should make an effort to retain them. A part of that involves delivering valuable feedback to help them learn and grow, as data shows this group is <span style="color: #0c71c3;"><a href="https://hbr.org/2009/12/giving-a-high-performer-produc" rel="nofollow" style="color: #0c71c3;">highly motivated by feedback</a></span>. They’re also likely to move one and look for other opportunities when they don’t receive quality coaching in their current roles.</p>
<p style="text-align: justify;">Despite this, high performers <span style="color: #0c71c3;"><a href="https://textio.com/report" rel="nofollow" style="color: #0c71c3;">consistently receive lower-quality feedback</a></span> than their colleagues, with it being worst for high-performing women. Managers often spend the <span style="color: #0c71c3;"><a href="https://artemisconsultants.net/managers-stop-spending-your-time-managing-low-performers" rel="nofollow" style="color: #0c71c3;">majority of their efforts</a></span> trying to improve the output of lower performers. The problem occurs when those efforts lead a manager to be too hands-off with their other team members. Given the important contributions high performers make, you should aim to balance your feedback efforts and make sure you’re not overlooking top employees’ needs.</p>
<p style="text-align: justify;">Here are five actions you can take to make sure your feedback approach is fair and keeps top talent engaged — along with examples of how to give them feedback.</p>
<p style="text-align: justify;"><strong>DON’T HOLD BACK ON CONSTRUCTIVE FEEDBACK</strong></p>
<p style="text-align: justify;">It’s easy to skip critical feedback when it comes to star players. With so many items on your to-do list, you may be tempted to just say, “You’re doing great,” and move on, without considering where they could grow. You may also worry you’ll discourage them by saying something negative — but both things are mistakes.</p>
<p style="text-align: justify;">Giving high performers constructive feedback keeps them <span style="color: #0c71c3;"><a href="https://hbr.org/2009/12/giving-a-high-performer-produc" rel="nofollow" style="color: #0c71c3;">engaged and motivated</a></span>. Research on <span style="color: #0c71c3;"><a href="https://hbr.org/2014/11/what-high-performers-want-at-work" rel="nofollow" style="color: #0c71c3;">what high performers want at work</a></span> shows that 50% want “at least a monthly sit down with their managers” to help them gain insights and improve in their roles.</p>
<p style="text-align: justify;">So, even if your employee is delivering great work, consider what areas of their job or performance they still need to improve on. Ask yourself: What are their goals, and what are the team’s goals? How can they stretch themselves to reach those goals, beyond what they’re currently doing? What would make them an even stronger worker, team member, or leader?</p>
<p style="text-align: justify;"><strong>AVOID ALL-OR-NOTHING LANGUAGE</strong></p>
<p style="text-align: justify;">It’s important to make sure your feedback doesn’t include exaggerated language like “you always contribute” or “you never miss an opportunity.” Managers typically write exaggerated feedback because they’re trying to emphasize a point, but the hyperbole can undermine the credibility of your words — namely because it’s incorrect. Rarely do “always” or “never” accurately describe someone’s performance or actions.</p>
<p style="text-align: justify;">With all employees (not just high performers), you’ll also want to skip using fixed-mindset language like “you’re not good at messaging” or “you’re a creative and not analytical.” This kind of feedback communicates the idea that an employee’s abilities and intelligence are fixed and unchangeable, which can be demotivating or make them feel like they have no room to grow or change. When this happens, high performers in particular may become discouraged or look for alternative ways to grow.</p>
<p style="text-align: justify;"><strong>DON’T GET TOO PERSONAL</strong></p>
<p style="text-align: justify;">A common feedback trap is giving personality-based feedback. You may be more likely to fall into this trap with high performers whom you trust or with whom you have a comfortable rapport. For example, telling someone: “You’re the most helpful person on our team,” centers on a personality trait rather than the impact of their performance on the business.</p>
<p style="text-align: justify;">This is especially problematic for women, who are <span style="color: #0c71c3;"><a href="https://explore.textio.com/feedback-bias" rel="nofollow" style="color: #0c71c3;">22% more likely</a></span> to receive feedback about their personality than men. When high-performing women get personality feedback, it also impacts their growth opportunities because they lose out on feedback that is relevant and specific to growing skills for their role.</p>
<p style="text-align: justify;"><strong>BE MINDFUL OF REINFORCING NEGATIVE STEREOTYPES</strong></p>
<p style="text-align: justify;">Feedback isn’t just about performance — it shapes how your employees view themselves, their work and your leadership. For high performers from historically underrepresented groups, your words may carry more weight. These individuals may be more susceptible to internalizing feedback that results in stereotype threat — a psychological experience that happens when someone feels stress or anxiety around confirming negative stereotypes about their racial, ethnic, gender or cultural groups.</p>

<p style="text-align: justify;">Research has shown that recognizing positive skills and contributions not only boosts the <span style="color: #0c71c3;"><a href="https://www.ncbi.nlm.nih.gov/pmc/articles/PMC7438919/" rel="nofollow" style="color: #0c71c3;">motivation</a></span> of the individual receiving recognition but also has a powerful <span style="color: #0c71c3;"><a href="https://www.ncbi.nlm.nih.gov/pmc/articles/PMC10083470/" rel="nofollow" style="color: #0c71c3;">spillover effect</a></span> on the rest of the team. Recognition doesn’t always have to be public, but it should be meaningful. For some, a quiet word of thanks or a thoughtful note might suffice, while others may appreciate being acknowledged in a team meeting or on a professional platform such as LinkedIn. The key is to understand how each of your high performers prefers to be recognized and to tailor your approach accordingly.</p>
<p style="text-align: justify;"><strong>2. OPPORTUNITIES FOR GROWTH AND CHALLENGE</strong></p>
<p style="text-align: justify;">High performers thrive on challenges. To keep them engaged, you must provide them with opportunities to stretch their abilities. This could be through challenging assignments, cross-departmental projects or roles that require them to step out of their comfort zone.</p>
<p style="text-align: justify;">To identify opportunities that match a high performer’s strengths and passions, invest time in getting to know them on a deeper level and learn what makes them tick. Regular one-on-one conversations or even hallway chats can help uncover their interests, long-term goals and areas they want to grow. Ask them what comes easily to them, what is more challenging, where they see their career heading and what skills they are eager to sharpen or learn. This insight allows you to align assignments with their natural talents and aspirations and sends a strong signal that you care about their success.</p>
<p style="text-align: justify;">But don’t just hand them a tough project and walk away. Offer them the tools, resources and autonomy they need to succeed.</p>
<p style="text-align: justify;"><strong>3. CLEAR PATHWAYS FOR ADVANCEMENT</strong></p>
<p style="text-align: justify;">High performers are <span style="color: #0c71c3;"><a href="https://doi.org/10.1016/j.jvb.2021.103577" rel="nofollow" style="color: #0c71c3;">ambitious</a></span> and want to know that their hard work is leading somewhere. And they don’t just want to know a skill; they want to master it. It’s not enough to have vague promises of future opportunities; they need a clear, actionable pathway for advancement. They like goals and targets to aspire to. Regular career conversations — far more frequently than just at annual reviews — are essential. These discussions should outline the next steps in their career, the skills they need to develop and the metrics by which their progress will be measured.</p>
<p style="text-align: justify;">When having career conversations with high performers, dive deeply into their ambitions and goals. Ask questions such as, “What new challenges excite you right now?” or “Which skills do you feel would take your performance to the next level?”</p>
<p style="text-align: justify;">And don’t wait for a high performer to ask about their career trajectory. Career advancement opportunities should never be kept a secret. Be proactive in identifying opportunities for them, whether it’s a promotion, a leadership role or a new project that aligns with their long-term goals.</p></div>
