<p>Deben resistir la tentación de controlar todos los aspectos de la jornada de un empleado y, en su lugar, centrarse en los resultados, no en la actividad.</p>
<p><strong>Haga de la autonomía la norma, no una recompensa.</strong></p>

<p><strong>Rediseñe las métricas de desempeño para medir el impacto, no la actividad.</strong></p>

Las empresas que<span> </span><span style="color: #0c71c3;"><a href="https://pmc.ncbi.nlm.nih.gov/articles/PMC5129275/" rel="nofollow" style="color: #0c71c3;">no invierten en el bienestar</a></span><span> </span>en tiempos difíciles suelen encontrarse luchando por reparar una fuerza laboral agotada una vez que el mercado laboral se recupera.</p>
<p><strong>Qué hacer en su lugar</strong></p>
<p>Las organizaciones deben reconocer que el bienestar no es un beneficio, sino una estrategia empresarial. Las empresas que priorizan la salud y la flexibilidad de los empleados<span> </span><span style="color: #0c71c3;"><a href="https://hbsp.harvard.edu/product/10695-PDF-ENG" rel="nofollow" style="color: #0c71c3;">retienen el talento por más tiempo y obtienen una mayor productividad</a></span>.</p>
<p><strong>Diseñe roles que no requieran recuperación.</strong></p>
<p>El agotamiento no se soluciona con apps de yoga. Se soluciona estructurando el trabajo de manera que los empleados no necesiten recuperarse de él. Expectativas claras, prioridades que no cambien cada día y una capacitación continua para garantizar que los empleados estén equipados para cumplir con lo que se les pide son fundamentales para un trabajo que no agote a las personas.</p>
<p><strong>Vincule la flexibilidad a los resultados, no a la asistencia.</strong></p>

<p><strong>Integre el bienestar en el presupuesto, no en un memo.</strong></p>
<p>Si su única iniciativa de bienestar consiste en enviar un correo electrónico diciendo “¡Cuídense!” mientras recorta discretamente los recursos de salud mental, no se sorprenda cuando las personas se cuiden a sí mismas renunciando, sin importar qué tan difícil parezca el mercado. Incluso las inversiones de bajo costo (como mañanas sin reuniones, políticas de horarios predecibles y apoyos económicos para salud mental) pueden marcar una diferencia real.</p>
<p><strong>3. Adoptar una mentalidad de “trabajador reemplazable”.</strong></p>
<p>Tal vez la tentación más peligrosa sea tratar a los empleados como fácilmente reemplazables y asumir que deberían estar agradecidos solo por tener un empleo. Esta mentalidad impulsa políticas rígidas, una gestión punitiva del desempeño y un desprecio tácito por las contribuciones de los empleados. With <span style="color: #0c71c3;"><a href="https://www.bls.gov/charts/employment-situation/civilian-unemployment-rate.htm" rel="nofollow" style="color: #0c71c3;">unemployment steady at 4%</a> </span>and <span style="color: #0c71c3;"><a href="https://mediacenter.adp.com/2025-03-05-ADP-National-Employment-Report-Private-Sector-Employment-Increased-by-77,000-Jobs-in-February-Annual-Pay-was-Up-4-7" rel="nofollow" style="color: #0c71c3;">job openings shrinking</a></span>, some leaders are seizing the moment to tighten flexibility policies, scale back DEI efforts and trim employee well-being programs.</p>
<p style="text-align: justify;">We’ve seen in the past that when employers overplay their hand, <span style="color: #0c71c3;"><a href="https://www.gallup.com/workplace/646538/employee-turnover-preventable-often-ignored.aspx?utm_source=chatgpt.com" rel="nofollow" style="color: #0c71c3;">they pay for it</a></span> in the form of higher turnover, reputational damage and long-term performance declines. With the “power back,” leaders must decide how to wield it. Here are three temptations to avoid while you sit on the more favorable side of the table — and what to do instead.</p>
<p style="text-align: justify;"><strong>1. MICROMANAGEMENT, OVER-SURVEILLANCE, AND RIGID CONTROLS.</strong></p>
<p style="text-align: justify;">One of the first signs that employers feel newly empowered is the rise of micromanagement and surveillance. The logic goes something like, “The more people we have in the office, the more accountability and collaboration we’ll get.”</p>
<p style="text-align: justify;">Turns out, it’s not that simple. When employees feel watched rather than trusted, engagement plummets. Instead of focusing on their work, <span style="color: #0c71c3;"><a href="https://hrexecutive.com/lead-with-trust-not-employee-monitoring-for-a-more-engaged-workforce/#:~:text=However%2C%20it's%20having%20the%20opposite,environment%20of%20micromanagement%20and%20suspicion." rel="nofollow" style="color: #0c71c3;">they focus on avoiding scrutiny</a></span>. Rather than motivating high performance, excessive oversight creates a culture of fear and resentment. And when the market shifts, employees who endure years of mistrust will remember — and leave for companies that empower rather than control them.</p>
<p style="text-align: justify;"><strong>WHAT TO DO INSTEAD</strong></p>
<p style="text-align: justify;">The best leaders don’t default to control; they create conditions for performance.</p>
<p style="text-align: justify;">Leaders must resist the urge to control every aspect of an employee’s day and instead focus on outcomes, not activity.</p>
<p style="text-align: justify;"><strong>MAKE AUTONOMY THE DEFAULT, NOT THE REWARD.</strong></p>
<p style="text-align: justify;">Micromanagement assumes employees must prove they deserve autonomy. Reverse that narrative so that autonomy becomes the starting condition, revoked only when needed. <span style="color: #0c71c3;"><a href="https://hbr.org/resources/pdfs/comm/achievers/hbr_achievers_report_sep13.pdf" rel="nofollow" style="color: #0c71c3;">Research shows</a></span> that employees with greater autonomy are more productive and have higher rates of engagement, and that companies with higher levels of autonomy can see an <span style="color: #0c71c3;"><a href="https://www.gallup.com/workplace/236366/right-culture-not-employee-satisfaction.aspx" rel="nofollow" style="color: #0c71c3;">increase in profitability</a></span>.</p>
<p style="text-align: justify;"><strong>REDESIGN PERFORMANCE METRICS FOR IMPACT, NOT ACTIVITY.</strong></p>
<p style="text-align: justify;">Get rid of “face time” metrics and mouse-movement trackers and replace them with value-based accountability structures. Create systems where teams track their own progress, present their own results and set their own performance benchmarks.</p>
<p style="text-align: justify;"><strong>KILL BAD MEETINGS BEFORE KILLING REMOTE WORK.</strong></p>
<p style="text-align: justify;">Leaders want people back in offices in part because <span style="color: #0c71c3;"><a href="https://www.gsb.stanford.edu/faculty-research/publications/virtual-communication-curbs-creative-idea-generation" rel="nofollow" style="color: #0c71c3;">meetings feel ineffective</a> </span>and they view <span style="color: #0c71c3;"><a href="https://www.shrm.org/executive-network/insights/ceos-want-employees-back-office" rel="nofollow" style="color: #0c71c3;">collaboration as broken</a></span>. But <span style="color: #0c71c3;"><a href="https://hbr.org/2022/03/stop-wasting-peoples-time-with-bad-meetings" rel="nofollow" style="color: #0c71c3;">bad meeting culture</a></span> can tank collaboration regardless of location. Move most of your status updates to asynchronous channels. Replace recurring meetings with <span style="color: #0c71c3;"><a href="https://www.supernormal.com/blog/agile-meetings" rel="nofollow" style="color: #0c71c3;">agile meetings that leverage AI</a></span>: time-boxed, outcome-driven sessions designed around specific projects, not just filling chairs.</p>
<p style="text-align: justify;"><strong>2. NEGLECTING EMPLOYEE WELL-BEING.</strong></p>
<p style="text-align: justify;">When labor markets constrict, some leaders believe financial security alone is enough to retain workers. Wellness programs get slashed, mental health initiatives disappear and flexibility vanishes overnight. The thinking is that because job seekers outnumber open roles, workers will tolerate the added stress. But economic downturns don’t erase burnout; they exacerbate it. Companies that<span style="color: #0c71c3;"> <a href="https://pmc.ncbi.nlm.nih.gov/articles/PMC5129275/" rel="nofollow" style="color: #0c71c3;">fail to invest in well-being</a> </span>during lean years often find themselves scrambling to repair a burned-out workforce once the labor market recovers.</p>
<p style="text-align: justify;"><strong>WHAT TO DO INSTEAD</strong></p>
<p style="text-align: justify;">Organizations must recognize that well-being is not a perk — it’s a business strategy. Companies that prioritize employee health and flexibility <span style="color: #0c71c3;"><a href="https://hbsp.harvard.edu/product/10695-PDF-ENG" rel="nofollow" style="color: #0c71c3;">retain talent longer and see higher productivity</a></span>.</p>
<p style="text-align: justify;"><strong>DESIGN ROLES THAT DON’T REQUIRE RECOVERY.</strong></p>
<p style="text-align: justify;">Burnout isn’t solved by yoga apps. It’s solved by structuring work such that it doesn’t require employees to recover from it. Clear expectations, priorities that don’t shift by the day and ongoing coaching to ensure employees are equipped to deliver what’s asked of them are foundational to work that doesn’t burn people out.</p>
<p style="text-align: justify;"><strong>TIE FLEXIBILITY TO OUTCOMES, NOT ATTENDANCE.</strong></p>
<p style="text-align: justify;">If your team is hitting their goals, acknowledge the truth that when they begin their day is less relevant than you want to believe. A 2022 NBER <span style="color: #0c71c3;"><a href="https://www.nber.org/system/files/working_papers/w30292/w30292.pdf" rel="nofollow" style="color: #0c71c3;">study</a></span> found that hybrid workers are 5% more productive than full-time office workers — and that number climbs for knowledge workers. If a rigid structure hurts engagement, it’s a business liability, not just a policy choice.</p>
<p style="text-align: justify;"><strong>MAKE WELL-BEING A BUDGET LINE ITEM, NOT A MEMO.</strong></p>
<p style="text-align: justify;">If your only wellness initiative is sending an email saying “Take care of yourselves!” while quietly cutting mental health resources, don’t be shocked when people take care of themselves by quitting, regardless of how tight the market appears. <p style="text-align: justify;">Perhaps the most insidious temptation is treating employees as easily replaceable and assuming they should simply be grateful to have a job. This mindset fuels rigid policies, punitive performance management and an unspoken disregard for employee contributions. Workers may stay out of necessity, but they stop giving their best. They become transactional, doing only what is required and never more. And the moment they have a better option, they take it.</p>
<p style="text-align: justify;"><strong>WHAT TO DO INSTEAD</strong></p>
<p style="text-align: justify;">The companies that treat employees as disposable always end up in panic-hiring cycles when talent shortages return. Make employee retention and engagement part of leaders’ annual KPIs, right alongside revenue growth and profitability.</p>
<p style="text-align: justify;"><strong>DESIGN RETENTION LIKE CUSTOMER LOYALTY.</strong></p>
<p style="text-align: justify;">Companies obsess over customer churn. But how many track employee churn the same way? <span style="color: #0c71c3;"><a href="https://fortune.com/2022/08/02/spotify-allowed-6500-employees-work-from-anywhere-in-world-turnover-rate-dropped-remote-work/" rel="nofollow" style="color: #0c71c3;">Spotify uses data science</a></span> to predict turnover risk, proactively re-engaging high performers before they even think about leaving. Leaders who think of employees as customers design cultures people want to stay in.</p>
<p style="text-align: justify;"><strong>REDESIGN INTERNAL MOBILITY SO STAYING IS MORE ATTRACTIVE THAN LEAVING.</strong></p>
<p style="text-align: justify;">Many employees leave because they don’t see a next step inside the company. Instead of letting external recruiters steal your best people, make internal job mobility frictionless.</p>
<p style="text-align: justify;"><strong>TIE EXECUTIVE BONUSES TO RETENTION.</strong></p>
<p style="text-align: justify;">Want leadership to care about keeping great employees? Make it financially painful for them when high performers walk. <span style="color: #0c71c3;"><a href="https://www.investing.com/news/sec-filings/adobe-inc-outlines-executive-compensation-changes-93CH-3841342" rel="nofollow" style="color: #0c71c3;">Adobe ties a portion of executive compensation</a></span> to engagement scores, aligning leadership incentives with culture, not just short-term profit.</p>
<p style="text-align: justify;">Let’s use this inflection point in history as an opportunity to end the binary pendulum of power clutches between employees and employers. Instead, recognize that the relationship between employees and organizations needs to be mutually beneficial. It’s in the long-term best interests of both to see one another not as adversaries to extract as much as we can from, but rather as allies toward whom we feel genuine commitment to help one another succeed and thrive.</p></div>

<p>sta nueva era de la IA puede resultar intimidante para las limitadas y torpes formas de vida que la crearon. Ahora debemos analizar con más atención dónde sigue residiendo nuestro valor único.</p>
<p><strong>Áreas en las que los seres humanos aún tienen ventaja sobre la IA</strong></p>
<p>Al hablar con cientos de expertos, consumidores y escépticos de la IA en los últimos años, han surgido cuatro fortalezas para los humanos:</p>
<p><strong>— Emoción:</strong> Comprender, conectar y responder con sensibilidad a los sentimientos humanos.</p>
<p><strong>— Complejidad:</strong> Afrontar desafíos ambiguos y de amplio contexto con una resolución de problemas holística.</p>
<p><strong>— Fisicalidad:</strong> Tareas que requieren destreza e interacción con el mundo físico, en particular donde la presencia y la capacidad de respuesta humanas son importantes.</p>
<p><strong>— Creatividad:</strong> La capacidad de generar ideas y soluciones originales y novedosas.</p>
<p>Veamos cada una de ellas por separado.</p>
<p><strong>1. Emoción</strong></p>
<p>Los humanos siguen siendo los expertos mundiales cuando se trata de habilidades blandas. La IA generativa puede imitar de manera convincente y útil parte de lo que hemos pensado, sentido y dicho sobre empatía, ética, negociación, etc. Incluso algunas personas están empezando a utilizar la IA como terapia y compañía. Pero un experto, amigo o colega humano también es más propenso a dar opiniones sin filtros, contrarias, sorprendentes o incluso controvertidas, y en muchas situaciones, esto será mucho más útil que el resultado seguro, genérico y clínico de una máquina.</p>

<p>Por supuesto, la IA generativa puede producir una frase, un párrafo o una imagen que el mundo nunca haya visto antes, pero ¿puede generar<span> </span><span style="color: #0c71c3;"><a href="https://www.sciencedirect.com/science/article/pii/S2713374523000225" rel="nofollow" style="color: #0c71c3;">creatividad auténtica</a></span>, es decir, un resultado que sea nuevo de una manera que nos conmueva y nos parezca relevante?</p>

<p style="text-align: justify;"><strong>AREAS WHERE HUMANS STILL HAVE AN EDGE OVER AI</strong></p>
<p style="text-align: justify;">In speaking to hundreds of experts, consumers, and skeptics of AI over the past few years, four strongholds for humans keep coming up:</p>
<p style="text-align: justify;"><strong>EMOTION:</strong> Understanding, connecting with and responding sensitively to human feelings.</p>
<p style="text-align: justify;"><strong>COMPLEXITY:</strong> Navigating ambiguous, broad-context challenges with holistic problem-solving.</p>
<p style="text-align: justify;"><strong>PHYSICALITY:</strong> Tasks requiring dexterity and interaction with the physical world, particularly where human presence and responsiveness matter.</p>
<p style="text-align: justify;"><strong>CREATIVITY:</strong> The ability to generate original, novel ideas and solutions.</p>
<p style="text-align: justify;">Let’s look at each one in turn.</p>
<p style="text-align: justify;"><strong>EMOTION</strong></p>
<p style="text-align: justify;">Humans are still the world experts when it comes to soft skills. Gen AI can convincingly and usefully mimic some of what we have thought, felt, and said about empathy, ethics, negotiation, etc. Some people are even starting to use AI for therapy and companionship. But a human expert, friend, or colleague is also more likely to give unfiltered, contrarian, surprising or even controversial opinions — and in many situations, this will be a lot more useful than safe, generic, clinical machine output.</p>
<p style="text-align: justify;">Human skills that remain valuable (for now) include: persuasion, self-awareness, ethics, listening, storytelling and sales.</p>
<p style="text-align: justify;"><strong>COMPLEXITY</strong></p>
<p style="text-align: justify;">The world is still too complex for AI.</p>
<p style="text-align: justify;">AI has dominated humans in well-defined, limited, controlled arenas such as the boards of checkers, chess, and Go.</p>
<p style="text-align: justify;">But the world is full of much harder problems than these. Climate change, poverty, social justice, business strategy — described as “wicked problems” by professors Horst Rittel and Melvin Webber in a <span style="color: #0c71c3;"><a href="https://www.sympoetic.net/Managing_Complexity/complexity_files/1973%20Rittel%20and%20Webber%20Wicked%20Problems.pdf" rel="nofollow" style="color: #0c71c3;">1973 article in Policy Sciences magazine</a></span> — require an understanding of data drawn from a range of contexts. AI can’t yet read across such disparate domains.</p>
<p style="text-align: justify;">Human skills that remain valuable (for now) include: complex problem-solving, sense-making, risk management, strategy, vision, and intuition.</p>
<p style="text-align: justify;"><strong>PHYSICALITY</strong></p>
<p style="text-align: justify;">Gen AI doesn’t interact directly with the physical world.</p>
<p style="text-align: justify;">And there are some professional interactions for which the human physical touch is a hard prerequisite. Care workers, chefs, athletes, nurses, waste collectors, hairdressers and craftspeople have to be somewhere, doing something in the real world.</p>
<p style="text-align: justify;">Human skills that remain valuable (for now) include: dexterity, body language, physical strength, balance, coordination, tactile sensitivity, poise and hand-eye coordination.</p>
<p style="text-align: justify;"><strong>CREATIVITY</strong></p>
<p style="text-align: justify;">If we’re training our AIs on data the world has already seen, isn’t it hard for the technology to generate anything truly novel?</p>
<p style="text-align: justify;">Of course, gen AI can produce a sentence, paragraph, or image the world has never seen before. But can it bring about <span style="color: #0c71c3;"><a href="https://www.sciencedirect.com/science/article/pii/S2713374523000225" rel="nofollow" style="color: #0c71c3;">authentic creativity</a></span> — output that is new in a way that stirs us and feels important to us?</p>
<p style="text-align: justify;">Despite the fanfare surrounding the launch of new AI media-generating technologies, we don’t care much for it as consumers. Spotify now includes <span style="color: #0c71c3;"><a href="https://www.fastcompany.com/91170296/spotify-ai-music" rel="nofollow" style="color: #0c71c3;">AI music</a></span> in its catalog, but all the big hits are by flesh-and-blood musicians.</p>
<p style="text-align: justify;">High-quality writing is safe, too — for now. Trained substantially on a couple of decades of web-based content marketing, gen AI can’t help but produce undistinguished prose.</p>
<p style="text-align: justify;">Human skills that remain valuable (for now) include: imagination, ideation, aesthetic judgment, lateral thinking, artistic expression and curiosity.</p>
<p style="text-align: justify;">Much work and many skills, then, remain in our purview. We’ll do better ourselves in the coming years by being more aware of what skills are still hard for AI while we <span style="color: #0c71c3;"><a href="https://www.curiousadvantage.com/curious-conversations/suzie-collier-on-nurturing-curiosity" rel="nofollow" style="color: #0c71c3;">nurture our own curiosity</a></span>.</p></div>
